Here’s something many people aren’t aware of:

The average age of a late ADHD diagnosis for women in the UK is 43. By that point, many have spent decades developing coping strategies that mask how much they’re actually managing. Perimenopause,  which can begin in the late thirties,  often strips those strategies away. Many women reach crisis point without ever knowing they are neurodivergent.

Up to 92% of autistic women experience Premenstrual Dysphoric Disorder,  a severe hormonal condition that significantly impacts mood, cognition and emotional regulation. For many, this means one to two weeks every month where functioning at work feels almost impossible.

And it’s not only women. Evidence indicates that mens testosterone levels naturally decline through the winter months,  affecting energy, motivation and mood in ways that often go unnamed and unsupported in the workplace.

When we understand these connections, we can stop guessing and start supporting.

And for the employee on the other side of that,  the one who has been wondering if they’re capable, if they belong, if it might just be easier to leave,  that understanding changes everything.

The business case

Neurodivergent employees are among the highest performing in any workforce, when they are well supported.

JPMorgan found neurodivergent employees completed certain tasks 48% faster with 92% accuracy. SAP’s neurodiversity programme reports 94% retention rates. Deloitte research shows inclusive teams outperform peers by 80%.

The cost of getting this wrong is equally well evidenced. Menopause costs UK businesses an estimated £1.5 billion per year in lost productivity and absence. Employment tribunal claims citing menopause as a factor have tripled since 2018.

There is a gap, that is impaction all workplaces more than is realised.  Where neurodivergence and hormonal health are still in separate conversations, or no conversation at all.

Why it matters: The average age of a late ADHD diagnosis for women is 44. Over half of autistic women were unaware they were autistic when they entered menopause. This means a significant number of women in your organisation are navigating a late neurodivergent discovery at the same time as significant hormonal change, often without support and often while performing at the highest level of their careers.

When this goes unrecognised the impact goes beyond productivity. Anxiety, depression and burnout are significantly more common in this group and frequently missed. Women begin to question their capability and their worth. And the ones who leave rarely say why.  This session gives the people that relate to it the language and tools to seek the right help and for others the understanding as to what appropriate support can look like.

Both sessions explore the relationship between neurodivergent brains and hormonal health — but they have a different focus.

Neurodiversity & Hormones takes a broader view, covering hormonal fluctuations across the month and across the lifespan for employees of all genders. It looks at how oestrogen, progesterone and testosterone affect neurodivergent brains, why some employees struggle more at certain times than others, and what managers and HR teams can do about it.

Neurodiversity & Menopause goes deeper into the specific experience of perimenopause and menopause for neurodivergent women,  including the late discovery picture, why this combination is so much harder than either experience alone, and what meaningful support looks like in practice.

Hormones don’t just affect the reproductive system,  they directly affect the brain. Oestrogen, progesterone and testosterone all interact with the neurotransmitters that regulate mood, focus, memory, sensory processing and emotional regulation.

For neurodivergent employees, whose brains are already more sensitive to these fluctuations, hormonal shifts can significantly amplify existing traits. Focus, sensory tolerance, emotional regulation and executive function can all change across the month, across seasons and across major hormonal transitions like perimenopause and postpartum.

This means that the employee who seems inconsistent, overwhelmed or disengaged may not be struggling with the work. They may be struggling with an unrecognised hormonal and neurological picture that nobody has ever joined up for them.

There is currently no specific legal requirement to provide neurodiversity training. However, employers do have a legal duty under the Equality Act 2010 to make reasonable adjustments for employees with disabilities and many neurodivergent conditions qualify as disabilities under this legislation.

The new government guidance on menopause action plans is a good indicator that employers are increasingly expected to evidence meaningful support for employees navigating hormonal health challenges.

Beyond compliance, the business case is clear. Neurodivergent employees who are properly supported, are among the highest performing in any workforce. The cost of not investing, which can show up in absence, burnout and lost talent consistently far outweighs the cost of training.
